NETFLIX HR POLICIES 1 Abstract The case study on Netflix's HR Policies is an eye-opener as it proves that the conventional practices of using external rewards and punishment to drive performance have adverse impacts in the long run. A company like Netflix, which has come into existence to cater to the diverse needs of its audience, follows an unconventional approach of using intrinsic motivation to help employees give their best to the company. It gives complete freedom to its employees to decide the time and the amount to work without any mental pressure. NETFLIX HR POLICIES 2 Netflix HR Policies 1. How does Netflix use intrinsic motivation to support its HR practices? Ans. Netflix uses intrinsic motivation by giving freedom to its employees to choose the time, place, and, to a great extent, remuneration to do the work assigned to them. Eventually, what interests Netflix is the desired end result, not the means or ways to achieve the same. We can compare Netflix's HR policies to that of a cooperative setup, in which all constituents own, operate, and contribute to the growth of the company ("Cooperative Society," n.d). No wonder all members detect and correct their lapses themselves instead of someone else holding them accountable for their slip-ups. Netflix uses the trust mechanism of humans to drive performance and loyalty. By invoking this trust factor, Netflix knows they can make employees give their best to the company. For instance, as humans, we find it very difficult to cheat someone who trusts us the most. Netflix knows this human psychology and exploits it to its advantage. This is why the instances of employees breaching the company's trust and filing lawsuits for unfair practices are practically nil. Netflix HR policies recognize that the best of an employee can come out only when they are motivated from within and not without. Stefen Falk, an internationally recognized HR expert, writes in an article published by the Harvard Business Review that intrinsic motivation drives people to put their soul into their work because they find the work enjoyable and interesting (2023). Netflix's HR policies are aimed at maximizing the enjoyment and satisfaction aspect of their professional responsibilities. 2. Why would a creative firm choose to use intrinsic motivation when an industrial firm would probably choose to use extrinsic rewards?

NETFLIX HR POLICIES 3 Ans: Netflix knows that creativity stems from ample pleasure and not intense pressure. Since intrinsic motivation enhances pleasure and reduces pressure, workers do their best by making extra effort, thus contributing their most to the work at hand (Cherry, 2023). All these factors culminate in the best numbers in terms of the company's revenue and profitability. Thus, to Netflix, numbers are simply the outcomes of the best show put up by their employees. It focuses on keeping the employees happy, and the latter keeps their numbers in place. On the contrary, an industrial firm is obsessed with maximizing the shareholders' wealth at all costs. While doing so, it does not mind compromising employee satisfaction or losing its employees. Quite often, pressure builds in the form of a threat to either perform or perish. Undoubtedly, employees performing well are externally rewarded with additional monetary compensation and sometimes promotions. However, the impact of this extrinsic motivation is short-lived and does not guarantee whole-hearted cooperation, especially when the external factors weaken or cease (Wood, 2018). To worsen the matter, the looming threat on employees blocks their minds and suppresses their creativity, which the company cannot afford in the content creation business. 3. Explain the appeal of nontraditional work schedules and how Netflix has chosen to implement them. Ans: The appeal of nontraditional work schedules on employee's creativity is profound. Needless to say, that creativity does not recognize any specific time or a particular place. It is well-known that the human mind generates innovative ideas when it is more relaxed and peaceful (Buckingham, 2021). Therefore, Netflix allows its workers to take vacations whenever they wish and for whatever duration they want. The company knows well that employees' creative minds will keep working even during vacationing or enjoying their quality time. Thus, idea generation for their
