4-2 Case Study: Manager Eduardo Kelsey Tiberi Southern New Hampshire University MBA 530: Leading People & Organizations James Kanellos January 7 th , 2024
Executive Summary As the director of leadership and learning, I help employees within our company develop and improve their leadership and management skills. There are many ways that one can grow into a leadership role, and my job is to ensure my fellow colleagues are leveraging the resources I can provide to hone those specific skills needed to thrive as a good leader. In the case of Eduardo, he contacted me after his 1 st quarterly review as a manager. He was recently promoted from an individual contributor to a manager 4 months ago. Speaking with Eduardo and his supervisor, there is room for much improvement in the way Eduardo manages his team and conducts himself professionally. Eduardo is very intelligent and is quick to find solutions, which is great if you’re an individual contributor, but as a manager he is lacking emotional intelligence, collaboration and patience with his team that has led to a serious disconnect for his employees. Eduardo’s supervisor fears that his ‘professional arrogance’ reflects a dictatorial leadership style, that over time will start to negatively impact external relationships the same way we have seen internally, resulting in the loss of great talent and a decline in overall business performance. The following analysis includes the recommended steps that Eduardo should take to help transform his leadership style. Leadership Skills to Develop Strategic Thinking: Strategic thinking is the skill that involves seeing the bigger picture, understanding the long-term goals and developing an effective action plan to achieve them. Eduardo is really missing a lot of great opportunities to excel from a business performance
standpoint by not utilizing the insights and talents his team members can offer. Eduardo needs to delegate work to his team, and by doing so he will have more time to focus on the things that will help him help his team succeed. As a manager, he needs to be prepared for the ever- changing market trends, identify new opportunities, and navigate through complex situations using a forward-thinking approach, which ultimately is key to guiding his team to success. This will in turn provide his team with a greater sense of purpose by contributing towards the greater good of the company. Emotional Intelligence: Having emotional intelligence is when someone can recognize, understand and manage their own emotions effectively while also being able to interpret and respond empathetically to others’ emotions. Eduardo is lacking emotional intelligence, allowing his ego to get in the way of his team’s potential for success. By developing emotional intelligence, it will allow Eduardo to properly navigate conflicts, build stronger relationships, and create a positive work environment. Showing empathy and improving his social skills will help inspire and motivate his team, which in turn positively impacts business results. The first step is for Eduardo to become self-aware, he has so much to offer intellectually but he loses sight of the overall big picture when he doesn’t lean on his team. Communication Skills: To be a successful manager, it is imperative to have strong communications skills. Those who possess this skill, can communicate effectively and clearly both verbally and non-verbally. This involves the use of appropriate language, tone, body language, listening and having empathy to ensure the message is clearly understood by the recipient. A good leader also will have the ability to adapt their communication style to different people and build rapport in various personal and professional settings. Eduardo should focus on his ability to articulate his message clearly, listen actively and adapting his communication style

to match his intended audience. Improved communication fosters an environment of teamwork, ensuring that everyone understands the vision and goals. This will also help avoid any misunderstandings or potential conflicts within his team. Actionable Steps Eduardo has the potential to be a great leader, however he needs to act on his leadership development and be willing to listen to others feedback. I highly recommend Eduardo attends strategic thinking workshops or courses. Attending workshops or enrolling in courses focused on strategic thinking exposes Eduardo to different models and case studies. He can then apply those concepts to his work life, which will enhance his ability to analyze situations holistically, predict potential outcomes, and make more informed decisions. This step will empower Eduardo to implement strategic plans effectively in his leadership role, cultivating an environment of growth and success for not only his team but the company as well. I would next encourage Eduardo to participate in active listening and feedback sessions regularly. Eduardo should initiate regular feedback sessions with his team, either on a one-on- one individual basis or his whole team, where he can actively listen to the perspectives, concerns and suggestions provided by his employees. By doing this, Eduardo will foster an environment that encourages open communication while also enhancing his emotional intelligence by understanding his team better. He will also see improved communication skills, build trust and rapport among his team members, creating a more unified and motivated team dynamic. Flywheel Effect
Eduardo needs to understand change in his leadership style and development will not happen overnight. He is known for getting answers and solutions faster than others, but this same work style will not help him with his personal development. Eduardo can utilize the flywheel effect for his leadership transformation. He should implement tasks aimed at continuous improvement, creating momentum that leads to significant results over time. By doing so, he will demonstrate his commitment to gradual improvement, and he can then track his team’s improvement by monitoring metrics, employee performance and successful implementation of strategic initiatives. Over time, these positive changes resulting from his efforts will prove to be effective of his leadership strategy, affirming success of his approach and reinforcing its implementation. As the “Women in Business” Author Jim Collins explains “why does the Flywheel Effect work? Because more than anything else, real people in real companies want to be part of a winning team. They want to contribute to producing real results. They want to feel the excitement and the satisfaction of being part of something that just flat-out works” (2007, page 8). Eduardo has the tools he needs to be a successful leader; it is up to him to ensure he takes the necessary steps to achieve his own leadership development for his and his teams continued success.
