Executive Summary In the modern business world, organizational change management has become a crucial element as it helps companies to grow and succeed. It has been identified that implementing change management efficiently can help an organization to reduce its operational risks and costs which would last beyond the project’s lifespan. Therefore, the study has discussed the skills and qualities required by change management leaders to implement such a process successfully. Additionally, it has further discussed potential risks associated with a change process and leadership skills required to be implemented in different phases to get better outcomes. Finally, the study has provided a reflection to highlight the achieved experience of a member of the consultancy project group. 3

Introduction In recent times, organizational change management has become a matter of earnest importance as it helps companies to grow and succeed. The framework drives a successful adoption as well as utilization of change within a business context. It has been identified that skill management leaders are required to have exclusive qualities and skills to help companies “solve crucial problems” as well as “adapt to changes” in a business environment efficiently. Therefore, the study will evaluate the leadership skills and qualities needed at each stage of the overall process. Additionally, the study will choose Netflix to evaluate the roles and responsibilities of its organizational leaders in terms of adapting to change within the organizational context. Importance of change management Since time immemorial, change remains the only “constant” in life which serves as one of the most crucial elements for organizational growth and development. It has been identified that “success” and “growth” will be the ultimate result if an organizational change is managed and handled efficiently. Therefore, organizations nowadays are keen to adapt to change to ensure further growth and success. Netflix is no exception as the company’s success serves as a great example of how an organization can thrive and grow in the face of several industrial, external, and technological changes. In this era of growing market competition, Netflix has emerged as the best instance of organizational change as the company accepted changes for coping with the new context. In this context, the company has followed “Lewin’s Change Management Model” to make sound adjustments in the changing business environment. It has been opined by Jayatilleke and Lai (2018) that like other examples of organizational change, Netflix has followed several stages to complete the entire process. On the other hand, culture, technology, and environment are identified to 4
stimulate an organization like Netflix to “accept the change”. However, Netflix’s adaptation to organizational change has eliminated its existing procedures as well as replaced them with new strategies for making an adjustment to the recent situation and gaining a competitive advantage. Skills and qualities required by change management leaders In the first place, change management leaders need to understand the organizational structure and its operating strategy clearly to generate a “shared understanding of change” that is required to execute the strategy as well as to determine the best possible way to make it happen. As opined by Fouladirad et al., (2018), Netflix started to make its customers alert in terms of sharing the IDs and passwords of their accounts with others in 2022. Additionally, the company is also preparing itself to set foot into the “video gaming industry”. In this context, the company is identified with the requirements of adapting to several organizational changes. Therefore, its skill management leaders need to enhance their skills and qualities to derive the best outcomes. The qualities and skills of change management leaders help companies like Netflix to “solve crucial problems” as well as “adapt to changes” in a business environment efficiently. It has been opined by Ahmad et al., (2021) that a successful change serves as one of the critical problems faced by a contemporary organization. In this fast- changing business world, a company like Netflix is unlikely to succeed without strategic change management. It has been highlighted by various researchers that a successful change management leader should have 3 particular skills to develop a connection between the “process part of the change” and the “people part of the change”. The framework is known as “ The 3 Cs of Effective Change Leadership which are Communication, Collaboration, and Commitment . 5

It has been stated by Galli (2018) that change management leaders have the responsibility to explain the “purpose of change” along with its to all organizational levels and connect it with organizational values for generating urgency and stronger buy-in for the change. A change management leader also has the capacity of working across boundaries, encouraging subordinates and juniors to step out of their comfort zone, and eliminate unhealthy competition within an organizational framework. It has been stated by Hussain et al., (2018) that planning and executing organizational change is a complex process altogether. Therefore, a change leader should make effective collaboration, involve employees in decision-making, and strengthen his/her commitment to change. It is the most crucial responsibility of a change leader to engage employees in the decision-making and change process to ensure organizational success. On the other hand, it has been stated by Faupel and Süß (2019) that a change management leader support change through his/her individual beliefs and behaviors. A successful change 6

leader has the responsibility of negotiating change successfully and devoting more time to the “change effort” to enhance the big picture. Key risks associated with a change management process and application of leadership skills to resolve them It has been identified that there are several risks associated with a change management process that may impact its success. A poorly-managed organizational change can cause project delays, budget overruns, missed milestones, “loss of work” by a respective project team, and so on. Moreover, it may arise resistance issues, can put a project on hold, cause several resource management issues, and even can abandon a project completely (Whitley, 2019). As a result, the organization along with all its customers, suppliers, and other stakeholders can be impacted heavily. Additionally, it may cause a decline in employee morale, stress, fatigue, and confusion within the organizational framework, as well as invite change saturation (Van Wart et al., 2019). Therefore, it is important to apply effective leadership skills and qualities in different phases of a change process. 7

Prepare: This particular phase supports the notion of a change and assigned process teams in terms of building the change management strategy. Here, the change management leader requires exclusive communication skills along with active listening, strategic thinking, and effective decision-making skills to generate desired outcomes. Manage: The phase brings the designed “change management strategy” to life. Here, a change management leader should be much more confident while having exclusive communication and collaboration skills to connect the “process” and “people” part of the change (Cortellazzo et al., 2019). Moreover, a change leader should apply his/her conflict management skills here to manage all team members more efficiently. 8
Sustain: The phase ensures that the change is adapted to the organizational framework and it is committed to taking necessary measures for sustaining the change. A leader here needs to showcase his/her measurement and analytic skills for measuring progress and ensuring that the change would accomplish the outcomes it meant to. In this context, an organization could follow the “Transformational Leadership Theory” as it supports a change process and helps an organization to move beyond its current situation to further betterment (Alqatawenah, 2018). However, implementing change management efficiently can help an organization to reduce its operational risks and costs which would last beyond the project’s lifespan. Reflection on the achieved experience It has been identified that Netflix experienced a business downside as the content produced by the company as well as it’s marketing and operational strategies failed to attract consumers and improve the subscription base. In this context, we worked as a team of consultants to set the company’s change objectives and principles as well as help it implement the change successfully. Therefore, we suggested the company implement an effective change management model to resolve the issue by modifying its content and marketing strategy. Apart from this, we have further suggested that the company should implement the change to build collaborations and tie-ups with brands/businesses so that its revenue could be increased through promotional content and advertisements. Additionally, implementing the change would further enable the company to re-design its revenue model for retrieving financial benefits from it. However, I have used and enhanced my existing leadership skills in this context which would help me to emerge as a more efficient change management leader in the future. The opportunity has enabled me to polish my communication skills, the ability of critical thinking, and conflict management skills while making me more responsible and committed to my professional role. Additionally, it has underlined several areas of lack that I need to improve. I have realized that my problem-solving and decision- 9

making skills should be enhanced to perform as a leader more efficiently. Additionally, I must focus on continual learning to be more creative and increase my confidence. Conclusion It can be concluded from the previous discussion that change management has become important in terms of modern organizations as it helps a company to change its existing business strategy and model to survive. Undoubtedly, it is important for an organization to understand the “context” and “process” of a change due eliminate fear, negotiate risks, and retrieve the best out of it. The study, therefore, has discussed the skills and qualities required by change management leaders to implement such a process successfully. In this context, the study has highlighted 3Cs: communication, collaboration, and commitment which must be considered by an efficient change management leader. Moreover, the study has provided a reflection to highlight the achieved experience of a member of the consultancy project group. 10
