Improving Leadership for Global Organizations Heather M. Herr Cappiello National University OLB-7004 v4: Theory and Practice of Organizational Leaderships Dr. Davis December 10, 2023
In any organization, the success, or failure, of that organization is developed from the leadership. If the leaders do not follow what is outlined in the mission and vision statements, they cannot expect their employees to follow it either. There are so many leadership styles that leaders can adopt in their respective organizations as certain leadership styles are better suited for certain organizations; meaning, there is not a one-size-fits-all leadership style that works for all This paper will highlight one leader from an organization and examine the leadership style as well as suggest ways for improvement on the leader’s current leadership style and practices. Servant Leadership “When it comes to leadership, there are several different management styles that you can use in the workplace” (Indeed Editorial Team, 2023). A conceptual framework that has been fascinating to me is leadership styles, particularly that of servant leadership. Defined, servant leadership is a management style where “leaders go beyond their self-interests and are concerned with serving followers to allow them to grow and foster success” (Song, C., Park, K.R., Kang, S., 2015). This is predominately achieved through sharing knowledge and processes, thus elevating and empowering employees to contribute in ways they may not have in an organization with different leadership styles. The theoretical framework of servant leadership was developed by Robert K. Greenleaf with the intent of empowering employees through its leaders establishing continued growth as well as loyalty to the organization because its members feel supported and valued. Servant leadership has become a very popular theoretical framework as many companies have adopted it and are continuing to create frameworks that are conducive to growing their work environment as well as their workforces. “Servant leadership is important in business because it creates a work
environment in which employees at all levels of your organization feel respected, appreciated and valued” (Indeed Editorial Team, 2023). Servant leadership holds ten tenets that a leader must embody and they are as follows: 1. Listening 2. Empathy 3. Healing 4. Self-Awareness 5. Persuasion 6. Conceptualization 7. Foresight 8. Stewardship 9. Commitment to Growth 10. Community Building and Involvement Example: Leader Embodying Servant Leadership A leader who values the ideas and principles of servant leadership is Howard Schultz, the CEO of Starbucks. Starbucks is most well known for its coffee products sold around the world based in Seattle, Washington. Schultz utilized the servant leadership style not only to his leadership teams, but employed servant leadership down to the front line employees. “His servant leadership principles resulted in a positive culture that inspires employees and attracts customers” (McLauchlan, 2023). This leadership also included benefits for its employees that similar companies do not offer to its front line staff. The main characteristic of servant

leadership that is executed at Starbucks is empathy. “Commitment to the needs of employees and their development, awareness at many levels, achieving transparency and sensitivity (Dimitrakaki, I., 2023). Cooperation has been another tenet that has been taken to heart by Starbucks. Employees, as well as leaders, are encouraged to communicate constantly to develop new ideas that have the potential to make the company work more efficiently. This creates an environment where everyone feels heard leading to a more healthy workplace environment. It is important to note that Schultz’s implementation of servant leadership is not a common success story, as servant leadership has its own pitfalls that make it a challenge to implement successfully. Areas of Improvement Even though empathy and cooperation are great traits of servant leadership to employ in any organization; however, some pitfalls exist in both paradigms that need to be addressed by the senior leadership teams. With so many locations, communications can get lost or misconstrued by team leaders. Meaning, that one leader may not read a memo or corporate communication the same way, leading to different operational outcomes for each location. Ensuring that leaders are all on the same page will be important to remain constant across all locations so that employee, as well as customer experiences, are in alignment.
A suggestion to make sure that these messages are conveyed properly is a monthly “town hall” type meeting session lead by senior leadership to make sure that all teams are in alignment. These town halls would need to be attended by anyone who would be involved in communicating messages, which could be a store manager or even front-line staff themselves. Technology makes this process much easier than in the past as electronic meetings can be scheduled where an unlimited amount of people can be invited to attend and are easy to convey straightforward communication. Another potential pitfall is that even though communication is a tenet to the system working properly, employees may not know how to distinguish or determine how they play a part in driving the business forward. For example, an employee may not have the knowledge or confidence to make decisions on their own that are in the best interest of the company. An easy way to develop this mindset amongst employees would be a strong learning management system. Learning management systems have come a long way in developing as well as training staff. There could be modules on how to make decisions and when it is proper to loop a manager or member of management in on a decision. That way, everyone is clear on how the processes should work who needs to be part of certain processes, and who does not. This will empower the employees and give them a better sense of belonging, thus creating a higher morale for them. It also allows management to deal with more important or pressing issues since their staff is empowered to handle situations or make decisions that they may not have otherwise felt comfortable making before the implemented training. Conclusion
Servant leadership is a leadership style that takes a lot of work to execute properly. Organizations have leaders that employ different leadership styles, as no two leaders will lead the same way or in the same manner. The good news is that the traits employed in servant leadership can be taught and are not necessarily inherent. To be a good servant leader, one must be willing to listen more than he talks, communicate well, utilize empathy, all while being self aware and leading by doing (Gomez, A., 2022). The senior leadership of Starbucks does not get it right every single time, but they do their very best to adhere to the servant leadership principles that were set forth by Howard Schultz.
