Mia wants to know how you are scoring the selection tests. There are several methods
used to determine cut scores. Discuss the advantages and disadvantages of one of the three
methods: Angoff method, minimum competency, random selection, ranking, banding, or
differential weighting. Include what the Uniform Guidelines and Selection Procedures tells us
about setting cut scores.
One method used to determine cut scores is ranking. “With ranking, finalists are ordered
from the most desirable to the least desirable based on results of discretionary assessments”
(Judge et al, 2021, pg. 259). When using ranking, an advantage is that it indicates the relative
worth of each finalist for the job. This is an advantage because the maximum validity is obtained
from using all selection measures. A disadvantage of the ranking method is that the criteria on
which the jobs are ranked are usually poorly defined. Chron has laid out a nice list of some of the
advantages and disadvantages of using the ranking method to determine cut scores. (
Chron,
2019).
Advantages:
Improves productivity and profitability.
Forces managers to think about their own behavior.
Identifies top performers.
Disadvantages:
High stress and high turnover
May not improve performance.
Doesn’t unleash the talent in people.

When using the ranking method desirability should be viewed in the context of the entire
selection process. Looking at the top-ranked person, they will receive the offer first. If they pass,
then the offer will go to the next top-ranked person and so on. It is important to note that
someone ranked low should not be considered unacceptable as all applicants have passed the
minimum cut score for qualification.
Uniform Guidelines on Employee Selection Procedures of UGESP tend to be essentially
silent when it comes to the issue of cut scores. In the event that disparate impact is occurring
that is when the UGESP will step in. “Under conditions of disparate impact, the UGESP
require the organization to either eliminate its occurrence or justify it by conducting validity
studies and carefully setting cut scores” (Judge et, al, 2021, pg. 262). The Guidelines also
state that if cutoff scores are used they should be set at a reasonable and consistent standard
with normal expectations or proficiency in the workplace.
