What should Kelly and the other ALTs do now?
After reading the case study, one could suggest several steps that Kelly, Mark, and Suzanne could have taken when asked to sign for a paid leave documentation instead of the sick

Since the conversation that Kelly had with Mr. Higashi was in front of Andrea, where he stated that Kelly should adapt the working habits of Japanese since she is now working in Japan, which was clearly discriminating against Kelly’s ethnicity, national origin, and cultural insensitivity (Lewicki, et al., pg. 697), Kelly and the rest of the Assistant Language teachers should have documented the incident by explaining the whole situation along with the dialogue exchange they had with Mr. Higashi, the steps he had taken, or any relevant policies in place which would prove Mr. Higashi's actions as being discriminatory and unjust. They should also have tried to understand Mr. Higashi’s perspective and reasoning and should have asked for more clarification by comparing their contracts and his mistreatment to see where the discrepancy lies. Since Kelly had the note from the doctors, she should have brought Article 17, section 2 of the procedure to Mr. Higashi, which clarifies the steps needed by the JET participant
to request a sick leave, to ensure Mr. Higashi is on the same page as Kelly and her other colleagues (Lewicki, et al., pg. 693). They should have also approached the Council of Local Authorities for International Relations (CLAIR) as well as the Association for the Japan Exchange and Teaching Program to seek guidance, support, and advice. Although Mr. Higashi had a pre-made notion in his mind that foreign workers tend to take longer weekends by using excuses like sickness (Lewicki, et al., pg. 697), they should have tried utilizing a mediator, such as involving higher authorities from within the board of education, to explore resolution with Mr.
Higashi while fulfilling their contract requirements.
2. Why did conflict occur?
There are many reasons why the conflict occurred. To list a few, the number one reason is Mr. Higashi's preset notion he had against foreigners. It was also clear that what Mr. Higashi was doing is considered standard procedure in Japan due to their great work loyalty towards the

company (Lewicki, et al., pg. 697), whereas in Kelly’s mind, it was an unfair situation as she was
forced to use her personal time off instead of sick leave, even though she had provided Mr. Higashi with a doctor's note. This is clearly because of a lack of communication and setting up expectations and clarifying policies. Another reason that one could clearly see is the overall power dynamics. Since Mr. Higashi was the supervisor and Kelly, Mark, and Suzanne were just the ALTs, the overall opinion of other Japanese employees was not positive towards them as the other employees found it difficult to work with them since the ALTs could not speak Japanese (Lewicki, et al., pg. 696). This leads to another reason of personal perspective that very well influenced the overall interaction and biases that Mr. Higashi had towards the ALTs. Another major reason why the conflict occurred is the differences in cultures. In Mr. Higashi’s culture, employees value the company and show loyalty towards the company by taking paid leave, whereas on the other hand, Kelly did not have the same cultural norms and her expectations differed from Mr. Higashi's. She believed more in things that were in black and white, such as her contract.

How could it have been prevented?
There are various things that could have been done to prevent the situation that took place
between Mr. Higashi and the Assistant Language Teachers. Firstly, there could have been more acceptance of diversity in the organization, which would have contributed to fostering an overall work environment that is more respectful towards various cultures and their perspectives. By being sensitive towards different cultures, the likelihood of the conflict that occurred between Mr. Higashi and ALTs could have been minimized. Another measure that could have prevented the conflict is conducting regular check-ins and establishing a platform for open communication. This would have helped Mr. Higashi be more transparent with the ALTs and address any

questions they may have had regarding expectations and policies. Furthermore, the organization could have provided cross-cultural education and training, especially since it was involved in international transfer programs. This would not only bridge the gap between Japanese employees
and the ALTs but also foster an environment that is more respectful of others' perspectives and cultural norms.
